ROLE OF MOTIVATIONAL CLIMATE IN THE DEVELOPMENT OF HUMAN CAPITAL IN AN ORGANIZATION.

Creating a motivational climate that fosters the development of human capital in an organization through motivation, increasing employee engagement, and preventing emotional burnout is a problem nowadays. In the Ukrainian academic environment, the concept of motivational climate has not received a generally accepted definition, which limits its use as a management tool. There is a lack of scientific studies on managing motivational climate, especially during martial law. The aim of this article is to systematize the theoretical foundations of the concept of motivational climate and to highlight its role in managing the development of human capital in an organization. To achieve this aim, an analysis and systematization of the theoretical base on this topic were conducted, the approaches to defining the term motivational climate by Ukrainian and foreign researchers were generalized, and a definition of motivational climate relevant to the domestic context was proposed. The proposed definition is based on the model of motivational climate as interpreted in Achievement Goal Theory, and the key features of the model are described. International research data are presented that demonstrate the important role of motivational climate in the development of human capital in an organization, specifically its impact on knowledge sharing, the development of employee creativity, energy levels at work, resilience to emotional burnout, engagement, and the desire to stay with an organization. The scientific novelty and practical value of this study lie in the proposal to adapt and implement the mastery motivational climate model in the Ukrainian organizational context, which might become a part of a strategic approach to enhancing employee motivation and preventing burnout under martial law. The advisability of conducting empirical research on motivational climate in Ukraine is noted in order to test the hypothesis regarding the potential benefits of the mastery motivational climate for the development of human capital in organizations during martial law.
